As organizações do Terceiro Setor, em particular as Instituições Particulares de Solidariedade Social (IPSS), têm vindo a assumir um papel fundamental no apoio e na resposta às necessidades sociais da população. Estas entidades, sem fins lucrativos, procuram promover o bem-estar, a inclusão e a coesão social, sendo frequentemente confrontadas com desafios complexos decorrentes da escassez de recursos, da pressão social e da diversidade de perfis dos seus colaboradores. Neste contexto, torna-se essencial compreender o funcionamento interno das IPSS, sobretudo no que diz respeito à gestão de pessoas e ao clima organizacional.
A presente dissertação tem como tema central a liderança e a gestão de conflitos nas organizações sociais, com especial enfoque nas IPSS. Partindo do pressuposto de que a forma como os conflitos são geridos pode impactar significativamente o ambiente de trabalho e a qualidade dos serviços prestados, este estudo procura analisar quais os estilos de liderança existentes, os principais tipos de conflito e as estratégias utilizadas para a sua resolução. Ao mesmo tempo, procura-se perceber qual o papel que a comunicação desempenha neste processo, enquanto ferramenta facilitadora da compreensão, cooperação e coesão interna.
A investigação baseia-se numa abordagem quantitativa, recorrendo à aplicação de questionários a colaboradores e diretores técnicos de IPSS localizadas no concelho de Fornos de Algodres. Os dados recolhidos visam identificar perceções, práticas e desafios vivenciados no terreno, permitindo traçar um retrato mais claro da realidade organizacional destas instituições.
Os dados obtidos permitem traçar um retrato da realidade organizacional destas instituições e refletem a importância de práticas de liderança eficazes e de uma comunicação clara para a prevenção e gestão de conflitos. A análise evidencia ainda a necessidade de reforçar competências relacionais e comunicacionais no seio das IPSS, promovendo ambientes de trabalho mais colaborativos e funcionais.
Third Sector organizations, especially Private Social Solidarity Institutions (IPSS), have been playing a fundamental role in supporting and responding to the social needs of the population. These non-profit entities seek to promote well-being, inclusion and social cohesion, and are often faced with complex challenges arising from the scarcity of resources, social pressure and the diversity of their employees' profiles. In this context, it becomes essential to understand the internal functioning of IPSS, especially with regard to people management and the organizational climate. The central theme of this dissertation is leadership and conflict management in social organizations, with a special focus on IPSS. Based on the assumption that the way conflicts are managed can significantly impact the work environment and the quality of services provided, this study seeks to analyze the existing leadership styles, the main types of conflict and the strategies used to resolve them. At the same time, it seeks to understand the role that communication plays in this process, as a tool that facilitates understanding, cooperation and internal cohesion. The research is based on a quantitative approach, using questionnaires to employees and technical directors of IPSS located in the municipality of Fornos de Algodres. The data collected aims to identify perceptions, practices and challenges experienced in the field, allowing for a clearer picture of the organizational reality of these institutions. The data obtained allow for a portrait of the organizational reality of these institutions and reflect the importance of effective leadership practices and clear communication for the prevention and management of conflicts. The analysis also highlights the need to strengthen relational and communication skills within IPSS, promoting more collaborative and functional work environments.
